Employing an interpretive research design with post-positivist paradigm, it was conducted in Kebon Agung Sugar Factory, Malang. The research informants were selected using snowballing technique. The informants include farmers and chairmen of farmers groups, plantation staff, company employees, and government agencies. To maintain the continuity and loyalty of sugarcane farmers to the company, the sugar factories provide various facilities, such as credit, inputs, guidance and counseling as well as technological assistance, and market guarantees for the products produced.

The research has a root intention, started from manager’s dilemma. In these near years, employee turnover rate is very high (from 20% - near 35% in per head office, branch offices). Expenditure for recruiting new employee is very high. After recruiting, newcomers need probationary process, they maybe pass or fail, even if newcomer fails, the company lost more expenditure for looking for other candidates, for training, etc.

In this research, a quantitative research methodology was mainly used with a survey instrument of 52 items to explore the relationship between job satisfaction and organizational commitment. Besides, open ended questions were employed to collect employees’ opinions to find out the solutions to improve the loyalty to the businesses. The result showed that six of eleven factors of job satisfaction were related to organizational commitment. Based on the findings of the research, recommendations were produced to improve the employees’ commitment to their businesses.

This research determines factors affecting the loyalty of bank clerks. Through responses from 266 employees of 15 bank branches in Cần Thơ City and together with quantitative analytical methods, the paper shows that factors positively affecting the bank clerk’s loyalty include leadership style, working environment, job characteristics, salary and allowance, training opportunities, promotion opportunities.
